Introduction :
Nurses, especially juniors, are more prone to experience stress, leading to reduced quality of care and job dissatisfaction, and even increased intention to quit. In POH OT, juniors with experience under 3 years accounts for the largest proportion, and ~1-year experienced colleagues reported more concerns and worries comparatively. Therefore, ‘Peer Buddy programme’ is proposed.
Objectives :
The programme aims to reduce the stress level, to enhance confidence and job satisfaction of juniors and to strengthen the relationship between colleagues.
Methodology :
A ‘’Focus-Analyse-Develop-Execute’’ cycle was adopted. In ‘’Focus’’, staff retention and junior staff training are emphasized in 2023-24 HA Annual Plan. Owing to rapid service expansion and high attrition rate, increasing number of junior staff and high stress level among juniors were identified. In “Analyze”, pre-survey results revealed that 1-year experienced juniors need more technical, emotional and social support. In ‘’Develop’’, ‘Peer Buddy Programme’ was created adopting the concept of peer coaching, featuring buddies attachments, knowledge sharing, multimedia communication, meetings and activities. In ‘’execute’’, data were analysed to evaluate the program’s value and identify improvements for sustainability.
Result & Outcome :
Quantitative data - pre-post PACU Quiz for total 14 buddies; Pre-post questionnaires which categorized into 5 domains: Stress, Confidence, Job satisfaction, Interpersonal relationships and Sense of belonging; additional questions regarding the effectiveness of the GROW model and intention included in the post-questionnaire. The data showed that the programme had positive impacts on all buddies. Qualitative data - Feedbacks from different stakeholders were gathered. Responses from all buddies were positive and reflected that the majority of the objectives were successfully achieved. Through sharing and supportive interventions, buddies’ inner strength of personal growth and weaknesses were explored, This process enhances sense of belonging and commitment, positively impacting departmental staff retention. Simultaneously, guiding junior staff in this programme elevates our coaching experience and self-confidence.
